Consider the below scenario:
Veronica has been working at MYY Limited for the past 3 years with positive feedback and appraisals from her supervisor. Due to a recent corporate restructure, her supervisor was transferred to a newly formed department, whilst she was also transferred to a different department, working under her new supervisor Anson. There were 3 staff members in Anson's team as a result - Veronica, Yuki and Ben. Yuki specialized in product engineering, Ben specialized in technical support and Veronica focused on project management. In spite of the different functional specialties, all of them retained the same title and rank as Senior Project Analyst.
Yuki has known Anson for 10 years, and actually worked under Anson at another company before moving to MYY, when Anson was offered his current position. She was not particularly competent in her work and was known to have a very strong temper, which prevented her from getting along with other staff members. The issue was severe enough for her to become "blacklisted" by her previous employer, as people who had worked with her in the past lodged complaints against her. Nonetheless, she always managed to retain a positive relationship with Anson, hence all these issues were ignored when she was hired into MYY by Anson.
Yuki made herself indispensable to Anson even beyond the office environment. She would eat breakfast with him everyday, drive him to work, and even leave the office together. Anson had even offered Yuki the opportunity to join a highly-competitive Job Rotation program at the Tokyo Head Office, despite other more candidates not being offered the same opportunity. When she successfully got into the Job Rotation program, she arranged for her car to be personally lent to Anson for his use while she was away, rather than leaving it with her own husband. She insisted this was acceptable, as Anson had previously gotten into a car accident which totalled his own car.
When Ben had lunch with Veronica one day, he revealed his dissatisfaction about the fact that Anson had not been inviting him to attend weekly meetings with the Sales division even though he should have been invited due to his technical job scope, whilst Yuki instead attended those meetings on his behalf. The organization grapevine continued to reveal itself over time, and more stories spread about inappropriate behaviour between the Anson and Yuki. As the newest colleague to the team, Ben and other colleagues in different departments advised Veronica to be wary of Yuki's intentions, but Veronica shrugged the comments off as she wanted to remain professionally cordial and neutral, and did not like to partake in office politics.
After 6 months, Anson proposed a new reshuffle of his team's structure. Veronica was initially excited about the change as she had previously encountered difficulties with the mismatch of skills and tasks being given to her. She felt that her skills would be better utilized with some upcoming new projects she knows that MYY needs to handle, and believed Anson would arrange for them to be delegated to her. However, she discovered that Anson had actually proposed for Yuki to be promoted to become her new direct supervisor, whilst transferring the main scope of Veronica and Ben's work to Yuki in order to justify the promotion.
Both Ben and Veronica were high dissatisfied with the arrangement, therefore they tried to initiate discussion with Anson about their dissatisfaction with the new proposed arrangement. However, both of them were immediately rebuked and told "When at work, you listen to what your boss tells you to do, so suck it up and deal with it." Veronica tried to casually bring up the topic a few more times in various meetings, but each time Anson did not want to hear her reasoning. Ultimately, Ben and Veronica decided that continuing in the current trajectory would no longer work.
Since Anson was not receptive to their previous initiations to discuss the issue, Veronica decided to compose a formal letter on behalf of her and Ben to Mr. Ozaki, the Chief Executive Officer of MYY. Veronica has always had a positive working relationship with Mr. Ozaki, having received particularly strong praise from him after a company-wide presentation that was insightful and in line with the company's 10-year strategic direction. Mr. Ozaki frequently also enjoys chatting with Veronica during MYY social mixers, as Veronica's grandmother is of partial Japanese ancestry and studied in the same town as Mr. Ozaki.
The letter sent to Mr. Ozaki made clear that the new structure was not only unreasonable to Ben and Veronica because they personally did not like the change, but because the company would not benefit from the team restructure due to the unequal delegation of responsibilities. Stories of inappropriate professional relationships between Anson and Yuki heard from the organization grapevine were not mentioned, unless there was direct evidence that could prove negative impact on their work. Ben had saved up such evidence in the form of written emails, calendar meeting dates, records and photos, and this was included as supporting information in her letter. Multiple colleagues in other departments were also wiling to corroborate some of the scenarios mentioned in the letter. Finally, Veronica signed off the letter with several suggestions on how to better improve Anson's team structure, focusing on how to derive a better balance of job tasks to increase job-person match for each member of the team.
