Traditional Approaches to Job Design

Failure to differentiate, integrate, or both may result in badly designed jobs, which in turn cause a variety of performance problems in organizations. Good job design helps avoid these problems, improves productivity, and enhances employee well-being. Approaches to job design that were developed during the twentieth century are job enlargement/job rotation, job enrichment, and the job characteristics theory. Each approach offers unique benefits to the organization, the employee, or both, but each also has limitations and drawbacks. Furthermore, an unthinking reliance on a traditional approach can be a serious problem in any company. The later job design approaches were developed to overcome the limitations of traditional job design approaches. For example, job enlargement was intended to overcome the problem of boredom associated with scientific management's narrowly defined approach to jobs.

Alternative Approaches to Job Design

Because each of the traditional job design approaches has limitations, several alternative approaches have emerged over the past couple of decades. This section examines four alternatives that are in the process of being tried and tested. First, it examines the social information-processing model. Second, it reviews ergonomics and the interdisciplinary framework of Michael Campion and Paul Thayer. Their framework builds on traditional job design approaches. Third, this section examines the international perspectives of the Japanese, Germans, and Scandinavians. Finally, it focuses on the health and well-being aspects of work design. Healthy work enables individuals to adapt, function well, and balance work with private life activities.

Contemporary Issues in the Design of Work

A number of contemporary issues related to specific aspects of the design of work have an effect on increasing numbers of employees. Rather than addressing job design or worker well-being in a comprehensive way, these issuestelecommuting, alternative work patterns, technostress, and skill developmentaddress one or another aspect of a job. One study found that employees stay motivated when their work is relationally designed to provide opportunities for respectful contact with those critical to their work.Telecommuting and alternative work patterns such as job sharing can increase employee flexibility. Flexible work arrangements have also been linked to increased employee retention in developing countries. For example, one study of Malaysian banking employees found that allowing workers to participate in flexible work arrangements increased the likelihood that they would remain in their jobs once minimum salary requirements had been met.Companies use job sharing, flextime, and other approaches to the design of work as ways to manage a growing business while contributing to a better balance of work and family life for employees.
