You are an HR Director in Alpha Co., a Fortune 500 manufacturing company that has had decades of success. Like so many others, your company is in an industry that is experiencing significant disruption. This disruption had been in progress for quite a while but was accelerated by COVID. In Alpha Co.s case, the disruption is taking many forms digital transformation, automation, hybrid work, and talent shortages and demographic and cultural shifts.
The HR function at Alpha Co. had previously been focused on a more industrial-era approach to Human Resources processes, policies, and compliance. A new CEO and Chief People Officer (CPO) have been brought in to lead the company through this time period. These new senior leaders see a more central and strategic role for the HR function and the need to modernize to build competitive advantage and support the companys strategic goals.
The CPO identified three core pillars that the HR function needs to support: (1) The transition to hybrid work, (2) Creating a more diverse and inclusive culture, and (3) Improving employee wellbeing. Your boss, the VP of HR, has been doing external and internal benchmarking and believes there is a role for coaching to play in supporting these objectives. The company does not have a strong history of coaching. In the past, coaching was reserved for senior executives or as the last step before someone was exited from the company. Employee engagement surveys have identified gaps in manager capabilities (e.g., need for feedback and recognition, empowerment, inclusion, managing remotely) and employee burnout. Further, the previous command-and-control culture created a sense of fear and mistrust, stifling innovation.
Your boss knows you have taken this class and has come to you to ask for your guidance. She has asked that you put together a proposal for how the company should use coaching, how the program should be built, and the business case for this investment. This is a great opportunity for you to demonstrate your coaching expertise and if the proposal is accepted, you could be responsible for setting up and leading this new program. Your task is to write the preliminary proposal to submit to your VP.
